...Our story today is called, "The Ambitious Guest. " It was written by Nathaniel Hawthorne. Here is Harry Monroe with our story. Narrator:  One December night, a long, long time ago, a family sat around the fireplace in their home. A golden light from the fire filled the room. The mother and father laughed at something their oldest daughter had just said. The girl was seventeen, much older than her little brother and sister, who were only five and six years old. A very old woman, the familys grandmother, sat knitting in the warmest corner of the room. And a baby, the youngest child, smiled at the fires light from its tiny bed. This family had found happiness in the worst place in all of New England. They had built their home high up in the White Mountains, where the wind blows violently all year long.

The family lived in an especially cold and dangerous spot. Stones from the top of the mountain above their house would often roll down the mountainside and wake them in the middle of the night. No other family lived near them on the mountain. But this family was never lonely. They enjoyed each others company, and often had visitors. Their house was built near an important road that connected the White Mountains to the Saint Lawrence River. People traveling through the mountains in wagons always stopped at the familys door for a drink of water and a friendly word. Lonely travelers, crossing the mountains on foot, would step into the house to share a hot meal. Sometimes, the...

...P1.1 – Explain Guests model of HRM Guest (1987) shows a model of HRM that is commitment based, which is distinct from compliance-based personnel management. According to Guest, HRM is: * linked to the strategic management of an organization * seeks commitment to organizational goals * focuses on the individual needs rather than the collective workforce * enables organizations to devolve power and become more flexible * Emphasizes people as an asset to be positively utilized by the organization. Guest (1987) sees HRM as a distinct approach to managing the workforce and argues that, although personnel management will also select and train staff, it is the distinct approach in the selection and training that matters. HRM’s approach should be linked to high performance and commitment rather than compliance. Guest (1997) recognizes that, although empirical evidence is only just beginning to show the link between HRM and performance, evidence is already suggesting that HRM works. The view from industry is also suggesting that HRM is taking on a strategic role in industry. The CIPD (2003) HR survey identified HR issues as now being regularly discussed at executive boards and HR managers seeing their role as that of a strategic business partner, with the HR function now focused on achieving key business goals and developing employee capabilities. Guest’s Model of Hrm

...Guest’s Model of HRM Prior to investigating Guest’s model of HRM; we must know about Hard and Soft HRM. The Hard approach is concerned with aligning human resources strategy with business strategy. A manager employing the Hard HRM approach is strict and assumes only reason employees work is to acquire financial benefits. On the other hand, the Soft approach encourages commitment to the organization by focusing on workers concerns. A manager employing the Soft HRM approach is more compassionate, trust the employees more, and gather opinion and take it on board with the belief that workers come to work with the intention to impress and progress. Guest acknowledges the difference between these two approaches and incorporates both of them in an ideal model. Guest’s Model seeks commitment to organizational goals through strategic management of an organization. Guest’s Model focuses on the individual needs rather than the combined workforce which enables organizations to develop power and flexibility. Difference between HRM & Personnel Practices According to Storey’s Definition of HRM human capability and commitment is what differentiates organizations. Moreover, HRM needs to be implemented into the organizational strategy and needs to be integrated into the management functions because these will assist organization to achieve its goals properly. Storey’s Definition of HRM identifies the following points of difference between Personnel, IR Practices & HRM......

...man's shoulders. "Yes; to Burlington, and far enough beyond," replied he. "I meant to have been at Ethan Crawford's tonight; but a pedestrian lingers along such a road as this. It is no matter; for, when I saw this good fire, and all your cheerful faces, I felt as if you had kindled it on purpose for me, and were waiting my arrival. So I shall sit down among you, and make myself at home." The frank-hearted stranger had just drawn his chair to the fire when something like a heavy footstep was heard without, rushing down the steep side of the mountain, as with long and rapid strides, and taking such a leap in passing the cottage as to strike the opposite precipice. The family held their breath, because they knew the sound, and their guest held his by instinct. "The old mountain has thrown a stone at us, for fear we should forget him," said the landlord, recovering himself. "He sometimes nods his head and threatens to come down; but we are old neighbors, and agree together pretty well upon the whole. Besides we have a sure place of refuge hard by if he should be coming in good earnest." Let us now suppose the stranger to have finished his supper of bear's meat; and, by his natural felicity of manner, to have placed himself on a footing of kindness with the whole family, so that they talked as freely together as if he belonged to their mountain brood. He was of a proud, yet gentle spirit--haughty and reserved among the rich and great; but ever ready to stoop his head......

... A critical analysis of the model shows that it is deeply rooted in the human relations tradition.  Employee influence is recognised through people motivation and the development of an organization culture based on mutual trust and team work.  The factors above must be factored into the HR strategy which is premised on employee influences, HR flows, reward system etc.  The outcomes from such a set up are soft in nature as they include high congruence, commitment, competencies etc.  The achievement of the crucial HR outcomes has got an impact on long term consequences, increased productivity, organizational effectiveness which will in turn influence shareholder interests and situational factors hence making it a cycle.  It is thus important to note that the Harvard model is premised on the belief that it is the organization’s human resources that give competitive advantage through treating them as assets and not costs. The Michigan/Matching Model  The Michigan model was propounded by Fombrun Tichy and Devanna (1984) at the Michigan Business School.  They also named this model a matching model of HRM.  Precisely, the matching aspect of this model demonstrates that the model is inclined towards the harder side of HRM.  This is because the matching model emphaizes more on “tight fit” between the HR strategy and the buisness strategy.  NB It demands that available human resources must be matched with jobs in the organization.  The...

The Guest Model

...The guest model is propounded by David Guest (1987) which is based on the assumption that the human resource management is in its own world in terms of people management. David guest developed four aspects of human resource management which are strategic integration, flexibility, high commitment and quality. This model is a fusion of aspects that resemble both a hard and a soft approach of HRM. The purpose of this model was to try and distinguish human resource management from personnel management. In his quest to distinguish the 2, Guest suggested that human resource management is unitaristic, individualistic and mutual while personnel management is advisory, compliance oriented, pluralist and collective. Tempting as it may be, human resource seems to promise unrealistic goals. Firstly, Armstrong defines human resources as strategic, intergrated and coherent approach to the management of the organisations most valued asset working there (2009). Rama Rao (2010) defines personnel management as a set of programs functions and activities designed to maximize both personal and competent people. According to Bratton et al 2007 personnel management only focuses on cost minimisation rather than quality of workforce. On the other hand human resource management is manipulative. Wilmo (1993) quoted in Armstrong (2005) that human resources management operates as a form of insidious control. It preaches mutuality but the reality is that it exploits workers whereas human resources in......

Model of Hrm

...The Matching Model of HRM One of the first explicit statements of the HRM concept was made by the Michigan School (Fombrun et al, 1984). They held that HR systems and the organization structure should be managed in a way that is congruent with organizational strategy (hence the name ‘matching model’). They further explained that there is a human resource cycle (an adaptation of which is illustrated in Figure 1.1), which consists of four generic processes or functions that are performed in all organizations. These are: * Selection: Matching available human resources to jobs. * Appraisal: (performance management). * Rewards: The reward system is one of the most under-utilized and mishandled managerial tools for driving organizational performance. It must reward short- as well as long-term achievements, bearing in mind that business must perform in the present to succeed in the future. * Development: Developing high-quality employees. The Harvard Framework The other founding fathers of HRM were the Harvard school of Beer et al (1984) that developed what Boxall (1992) calls the ‘Harvard framework’. This framework is based on the belief that the problems of historical personnel management can only be solved: When general managers develop a viewpoint of how they wish to see employees involved in and developed by the enterprise, and of what HRM policies and practices may achieve those goals. Without either a central philosophy or a strategic vision – which can be......
